Leikkaushoitajien kokema työn imu

This qualitative study was a work-based final project of a Master’s Degree in the Metropolia University of Applied Sciences. The study was carried out in one Finnish operating room department where they wanted to affect on wellbeing of the staff. The turnover of the staff had been high during the last few years. The purpose of this study was to describe and understand work engagement among the operating room nurses. The aim was to provide information about work engagement among the operating room nurses and about the factors that may strengthen or weaken it. In addition, the aim was to offer information for the management of the large operating room department with wide range of specialities. Strengthening work engagement in the department was thought to have an impact on staff retention. According to the information search, there are studies about work engagement in Finland, but there is a lack of studies concentrating on work engagement among operating room nurses even internationally. The method was a questionnaire with open questions, as I was hindered to make interviews because of the linkages to the department. The data was analyzed using the inductive content analysis. Before filling the questionnaire the respondents (n=10) filled the Work Engagement test on the website of the Occupational Health Institute of Finland. The purpose of this was to introduce the respondents to the topic and to increase the reliability of responses. The work engagement value from the test was collected on the background data. It offered information about how often the respondents experienced work engagement at the time of the response. In addition the quantitative approach gave a possibility to use triangulation in the inspection of the work engagement. According to the results, work engagement among the operating room nurses is caused by certain features of the work itself, the chance to use professional skills in the work, the work community, the experiences of success and certain personal features/characteristics of the employee. Features in the work community and assignments, feedback, the experience of the employee and the supportive management were the factors which increased the feeling of work engagement. Work engagement was weakened by the causes and the consequences of the workload, leadership, lack of recognition and difficulties in cooperation. The respondents felt engaged approximately few times a week. The data was small and the findings of the study are linked to the current circumstances in the department. The utilization of the findings must be considered carefully. The findings enable the understanding of the concept of work engagement in perioperative nursing context and among the operating room nurses. Work engagement may be increased and maintained in the department by concentrating on the findings and intervening the existence of the factors which weakened it.
